As the impact of the Covid-19 crisis unfolds, like many others, you are faced with difficult questions:
- What staff strength can I afford to keep? Who do I let go?
- How do I manage the transition process of those that I let go?
- How do I engage those that I want to retain, even though their roles and careers may have to be re-structured?
Here are some thought triggers and practical tools to help you address these, and take the load off of you.
Today, we focus on #2 and #3.
Reputation risks are real. Badly managed lay-offs make for high readership stories. Corporations make for easy scapegoats. AirBnB's is managing to generate positive word-of-mouth as it lays off staff! And others like IndiaBulls and Curefit drew public flak.
Productivity & focus of those who're retained. Employees are watching and taking cues. They could feel motivated OR unnerved. They could be focused on clients, cash and innovation; OR organisational energies could be spent on insecurity and politicking. How you treat people, will be a key determinant.
Data protection, business continuity and hand-overs are all much stronger when exiting managers continue to feel a sense of connection. Your clients can immediately tell the difference.
Markets eventually bounce back. Companies that handled exits with dignity and support, enjoy an advantage in talent and consumer markets.
For the person facing an exit, the worries are manifold.
Where are the jobs? Fewer jobs are being chased by so many more now. What's my edge? Do I have what they might need? What new skills may I need to develop? How do I develop them? Am I going to fit?
Does this fundamentally change where I thought I was headed? What do I really want? Is this the time to step back? Should I go do, what I always said I wanted to?
What if I have to make difficult choices? What if this involves a move? Should I ask my partner to quit? Ask my family to uproot? Where do I start? Who can I ask for help? How will I look when I ask for help?
My Mutual Funds have tanked! I have built a certain lifestyle with some rents, school fees and installments. How should I reconfigure my personal finances? What should make way, for what?
I must take care of myself. I need to remain healthy. But I feel bogged down. How do I do it in all of this?
Equally, those that you want to retain, but with significantly restructured roles and career paths; or with pay-cuts, may be asking themselves - "Is this what I joined for? Should I stay, or look out?"
For potential employers, the choice is aplenty.
They are looking for more than technical and functional skills of your exiting employees.
They are looking for razor sharp clarity - on why does your employee, want to join them? Is it just opportunistic? What is their life goal, anchor and roadmap? How does their company / role fit into that roadmap?
They are looking for resilience and anti-fragility, that comes from being anchored in a clear life and career purpose.
